    It’s not the raise that makes them stay. It’s how they’re treated every day. I’ve been studying cultures that retain high-potential employees - especially women - for over a decade. And here’s what I’ve consistently observed: It’s not perks or policies that keep people. It’s how safe they feel to speak. How seen they feel in their work. And how connected they feel to a purpose that matters. Here are 8 practices I’ve seen in workplaces where people actually love showing up: 1. 𝗣𝗿𝗶𝗼𝗿𝗶𝘁𝗶𝘇𝗲 𝗣𝘀𝘆𝗰𝗵𝗼𝗹𝗼𝗴𝗶𝗰𝗮𝗹 𝗦𝗮𝗳𝗲𝘁𝘆 People aren’t happy where they don’t feel safe. Make it okay to speak up, make mistakes, and be human. ✨ FACT: Teams with high psychological safety are 76% more engaged and 50% more productive. (Gallup, 2022) *** 2. 𝗖𝗲𝗹𝗲𝗯𝗿𝗮𝘁𝗲 𝗣𝗿𝗼𝗴𝗿𝗲𝘀𝘀 - 𝗡𝗼𝘁 𝗝𝘂𝘀𝘁 𝗕𝗶𝗴 𝗪𝗶𝗻𝘀 Recognition isn’t just for outcomes. It’s for effort. It’s for momentum. ✨ FACT: Progress on meaningful work is the #1 motivator for employees. (HBR, “The Progress Principle”) *** 3. 𝗖𝗿𝗲𝗮𝘁𝗲 𝗔𝘂𝘁𝗼𝗻𝗼𝗺𝘆 𝘄𝗶𝘁𝗵 𝗖𝗹𝗮𝗿𝗶𝘁𝘆 Freedom thrives when paired with purpose. Give people space to choose how they work - within clear, values-aligned boundaries. ✨ FACT: Autonomy is one of the top three predictors of job satisfaction. (Deci & Ryan, Self-Determination Theory) *** 4. 𝗘𝗻𝗰𝗼𝘂𝗿𝗮𝗴𝗲 𝗝𝗼𝗯 𝗖𝗿𝗮𝗳𝘁𝗶𝗻𝗴 - 𝗡𝗼𝘁 𝗝𝘂𝘀𝘁 𝗥𝗼𝗹𝗲𝘀 Let people shape their roles around their strengths and curiosity. Purpose isn’t one-size-fits-all. ✨ FACT: Employees who find meaning in their work are 3x more likely to stay. (BetterUp, 2018) *** 5. 𝗗𝗲𝗳𝗮𝘂𝗹𝘁 𝘁𝗼 𝗚𝗲𝗻𝗲𝗿𝗼𝘀𝗶𝘁𝘆 Assume good intent. Offer support freely. Kindness creates psychological surplus - and happier teams. ✨ FACT: High-trust cultures lead to 106% more energy and 76% more engagement. (HBR, “The Neuroscience of Trust”) *** 6. 𝗡𝗼𝗿𝗺𝗮𝗹𝗶𝘇𝗲 𝗘𝗺𝗼𝘁𝗶𝗼𝗻𝗮𝗹 𝗖𝗵𝗲𝗰𝗸-𝗶𝗻𝘀 Ask: “How are you, really?” Creating space for emotions builds trust, resilience, and deeper connection. ✨ FACT: Companies with emotionally intelligent managers experience employee retention rates up to four times higher than those without. (Engagedly) *** 7. 𝗗𝗲𝘀𝗶𝗴𝗻 𝗳𝗼𝗿 𝗚𝗿𝗼𝘄𝘁𝗵 - 𝗡𝗼𝘁 𝗝𝘂𝘀𝘁 𝗚𝗿𝗶𝗻𝗱 Challenge people to stretch - but with care. Sustainable growth is fueled by purpose, not pressure. ✨ FACT: Employees who feel they’re growing are 3.6x more likely to be engaged. (LinkedIn Workplace Learning Report, 2022) *** 8. 𝗠𝗮𝗸𝗲 𝗠𝗲𝗮𝗻𝗶𝗻𝗴 𝗩𝗶𝘀𝗶𝗯𝗹𝗲 Connect the dots between what people do and why it matters. Help them see their impact. ✨ FACT: 9 out of 10 employees would trade money for meaningful work. I have realized that fair pay or bonuses are not the only factor to make your employees feel satisfied at the workplace! It is crucial but it’s just the beginning.     Dear leaders, what are the 3 things you can do tomorrow to create a positive change for your company culture?  Some of the struggles companies have reached out to me in the past few months: 🚨 Low team morale 🚨 Quiet quitting 🚨 Toxic behaviors 🚨 Adapting to market changes Culture shifts take time, but small, consistent and small actions are equally important for making lasting impact as they PRIME and SENSIBILISE for change.  Here are three evidence-backed steps to start tomorrow: 1️⃣ Lead with Vulnerability Culture starts at the top. Leaders who show vulnerability build trust and psychological safety. Studies show that 70% of workplace engagement is driven by managers' behaviors (Gallup). Try: ✅ Share a personal failure or challenge ✅ Admit when you don’t have all the answers ✅ Express emotions authentically - especially shame and uncertainty 2️⃣ Align Your Environment with Company Values Subliminal messaging reinforces culture. If teamwork is a core value, does your office reflect that? Research shows that visual cues influence behavior—even small changes impact mindset. Examples: ✅ Showcasing team wins and non-work moments (birthdays, trips, celebrations) ✅ Creating spaces that foster casual connection (small tables, conversation cards) ✅ Offering shared resources that reinforce values (e.g., menstrual products for gender equity) 3️⃣ Create Space for Reflection Gratitude and prosocial behavior improve job satisfaction. Studies reveal that employees who practice gratitude are 23% more satisfied at work and those who volunteer feel more engaged.     Keeping employees engaged is a key aspect in driving organizational success. As a leader, what can you do to create a successful environment of employee engagement? These are 5 things you can do right now to create a more engaging and productive workplace: 1) Connect your Employees to the Bigger Purpose: There are a number of tasks that we need to accomplish throughout the day and it's easy to lose sight of the organization's broader mission. When you can connect and help employees understand the "why" behind their work, it's likely that they will find more meaning in what they do. 2) Clearly Communicate Expectations: In my experience I have found that world-class organizations thrive on clear, unwavering standards. Take the time to make sure your team knows exactly what is expected of them through what I like to call, non-negotiable service standards. 3) Show Employees You Care: People want to feel appreciated and believe that their efforts are being noticed. Demonstrating genuine appreciation goes a long way. Recognize them in front of their co-workers, take the time to check in on them, thank them for their hard work, etc. Little things like these has the ability to significantly impact their engagement and job satisfaction. 4) Provide the Necessary Tools: Support your team by making sure they have the resources and tools necessary to meet the job's demands. Setting expectations but failing to provide support will inevitably lead to frustration and burnout. 5) Embrace Coaching Moments: Mistakes are going to happen. If you can seize these moments and offer immediate coaching, this has the opportunity to reinforce your values and service standards. Just remember, praise in public and coach in private. Keeping employees engaged is a continuous journey and takes a sincere effort to accomplish. But, if we can make our teams feel connected, supported, and valued, we will create a happy and thriving workplace.     If your people are reaching out to me with frustrations about your leadership, culture, or a toxic work environment, it's a sign that there are significant challenges ahead. After I speak at events on the infinite ROI of leading with care, I often receive messages from audience members struggling with toxic managers or leaders who make work unbearable. What truly breaks my heart is that these individuals want nothing more than to do their best work, grow, and contribute. A major factor behind these frustrations is the lack of psychological safety. When people don't feel safe voicing their opinions, sharing feedback, or speaking up to their leaders, they turn to people like me for advice, unsure of how to navigate their own workplace. (But in reality, they should always feel comfortable speaking to their leader to work through those challenges... But lack of safety is preventing that.) Here are 3 actionable steps to create a safer environment where your people can thrive: 1) Communicate Your Commitment: Reassure your team that you genuinely care about their well-being and the company's success. Let them know you’re open to feedback and that their job security is a priority. 2) Enable Anonymous Feedback: Establish a system where employees can provide anonymous feedback at any time, fostering honesty without fear of repercussions. 3) Schedule Regular One-on-One Feedback Sessions: Make space each quarter for one-on-one meetings where your team can give you candid and constructive feedback. Remember, these conversations should be a two-way street. Without safety, your people can't perform at their best. Start implementing these steps today to foster a healthier, more collaborative work environment.
