Many people believe live trainings work better simply because people can talk to each other face‑to‑face, but that’s not the real reason. In reality, their effectiveness comes from something else entirely, they naturally follow a powerful learning rhythm. Great offline trainings follow one simple logic: action → reflection → understanding → application. This is Kolb’s Cycle. And it’s incredibly powerful. The problem? It was almost impossible to implement it in online learning. That’s why 90% of online courses look like “interactive lectures”: nice slides, videos, quizzes. But that’s content consumption, not transformation. And now - the unexpected twist. For the first time, online learning has caught up with offline experiences. Because AI removed the main barrier: it finally allows learners to get experience, reflection, and practice in a personalized way. Here’s how Kolb’s Cycle looks in modern learning design: 1️⃣ Concrete Experience — action Essence: the learner must do something, live through a situation, face a task — ideally experiencing difficulty or making a mistake that shows their current model doesn’t work. How online: role-based dialogue, scenario simulation. 2️⃣ Reflective Observation — reflection Essence: pause and think — what happened, what actions were taken, and why the result turned out this way. How online: interactive reflection prompts; AI coach provides feedback based on performance and the learner’s own reflections. 3️⃣ Abstract Conceptualisation — understanding Essence: form a new behavioural model — concepts, principles, algorithms that explain how to act more effectively. How online: short video lecture, model breakdown, interactive frameworks, checklists, interactive infographics. 4️⃣ Active Experimentation — application Essence: try the new model in a safe environment and observe the result. How online: AI-based simulation, situational exercise, case-solving with the new approach; AI coach supports and adjusts. The outcome? Online learning stops being “content” and becomes a behaviour tracker. A course becomes a training simulator, not a film. Kolb’s Cycle finally becomes real in digital learning. Regardless of how great your ideas are in your virtual sales pitch, webinar, or team meeting… People are most likely checking their email, browsing social media, or working on other things while you present. How can you prevent that and actually get your audience to pay attention? Here are 4 of the most powerful techniques we use for our own virtual training courses: 1. Win the first five seconds According to research from the University of Toronto, people need only five seconds to gauge your charisma and leadership as a speaker. In virtual environments, this first impression is even more critical. To establish instant rapport: - Keep your posture open and inviting (avoid fidgeting, crossed arms, and closed-off postures) - Use open gestures that welcome the audience into your space - Gesture with your palms showing at a 45-degree angle - Speak with clear articulation and energy from the very first word The quickest way to lose your audience? Starting with tentative body language that signals you’re unsure or unprepared. 2. Design your presentation for virtual viewing When designing slides, assume varied viewing conditions. Design for the smallest likely device and the slowest likely Internet speed. Make your slides accessible by: - Using larger fonts (24-32pt) - Applying higher contrast colors - Limiting each slide to ONE clear idea - Adding more space between lines when using smaller text - Stripping excess content (you can provide additional information in a separate document) 3. Vary your delivery Our research shows the optimal length for linear presentations is just 16-30 minutes, while interactive ones can maintain engagement for 30-45 minutes. People’s attention will go through peaks and valleys during that time, so try these techniques to keep their attention: - Vary your speaking pace (faster to convey urgency, slower to express gravity) - Use intentional pauses to let key points land - Adjust your vocal tone (lower pitch for authority, higher for approachability) - Shift between slides, stories, and data at regular intervals Each change helps reset your audience’s attention and signals importance. 4. Build in structured interaction Don’t make your audience wait until the end of your presentation to interact. According to our research, presentations that incorporate audience engagement through polls, chat responses, or breakout discussions maintain attention longer. For the highest engagement: - Use a variety of interaction types throughout your presentation - Incorporate breakout rooms for small-group discussions - Switch modalities regularly to keep it interesting Remember: In virtual environments, you need to recreate the natural engagement that happens in person. 🤔 How might you infuse more experiential elements into even the most standard Q&A session? This was my question to myself when wrapping up a facilitation course for a client that included a Q&A session. I wanted to be sure it complemented the other experiential sessions and was aligned with the positive adjectives of how participants had already described the course. First and foremost - here is my issue with Q&As: 👎 They are only focused on knowledge transfer, but not not memory retention (the brain does not absorb like a sponge, it catches what it experiences!) 👎 They tend to favor extroverts willing to ask their questions out loud 👎 Only a small handful of people get their questions answered and they may not be relevant for everyone who attends So, here is how I used elements from my typical #experiencedesign process to make even a one-directional Q&A more interactive and engaging: 1️⃣ ENGAGE FROM THE GET-GO How we start a meeting sets the tone, so I always want to engage everyone on arrival. I opted for music and a connecting question in the chat connected to why we were there - facilitation! 2️⃣ CONNECTION BEFORE CONTENT Yes, people were there to have their questions answered, but I wanted to bring in their own life experience having applied their new found facilitation skills into practice. We kicked off with breakout rooms in small groups to share their own experiences- what had worked well and what was still challenging. This helped drive the questions afterwards. 3️⃣ MAKE THE ENGAGEMENT EXPLICIT Even if it was a Q&A, I wanted to be clear about how THIS one would be run. I set up some guidelines and also gave everyone time to individually think and reflect what questions they wanted to ask. We took time with music playing for the chat to fill up. 4️⃣ COLLABORATIVE LEARNING IS MOST IMPACTFUL Yes, they were hoping to get my insights and answers, however I never want to discredit the wisdom and lived experience in the room. As we walked through the questions, I invited others to also share their top tips and answers. Peer to peer learning is so rich in this way! 5️⃣ CLOSING WITH ACTIONS AND NEVER QUESTIONS The worst way to end any meeting? "Are there any more questions?" Yes, even in a Q & A! Once all questions were answered, I wanted to land the journey by asking everyone to reflect on what new insights or ideas emerged for them from the session and especially what they will act upon and apply forward in their work. Ending with actions helps to close one learning cycle and drive forward future experiences when they put it to the test! The session received great reviews and it got me thinking - we could really apply these principles to most informational sessions that tend to put content before connection (and miss the mark). 🤔 What do you think? Not all soft skills training is created equal. A few months ago, I was working with a group of managers from a large manufacturing company. They had been through plenty of training programs before- the kind where you take notes and then go right back to doing things the old way. When I walked into the room, I could see it in their faces: Let’s see if this is any different. So instead of starting with slides or theory, I took them straight into a live simulation: - A crisis scenario that could actually happen in their business. - Conflicting priorities, tough personalities, and limited time to decide. - Every move they made in real time had visible consequences. To begin with, I saw a lot of resistance in experimentation, voices which were not too loud and over powering were ignored leading to loss of critical information- the room was tense. People hesitated. Some stuck to their usual patterns. But as it got deeper, they started communicating much more effectively, this led to them collaborating, noticing blind spots, and eventually testing new ways to lead. By the end, they weren’t asking- Will this work? They said that they wanted to cascade it to their teams. Weeks later, I got an email from one of the managers. He told me he used the exact process from our simulation to navigate a real customer crisis and not only avoided a major fallout, but actually strengthened the client relationship through this crisis. That’s the difference between training that’s forgotten by the time you’re back at your desk, and training that rewires how you think, act, and lead. The secret? Immersion. When participants practice real scenarios, solve actual challenges, and see the impact of their decisions in the room, learning sticks. “Train-the-trainers” (TTT) is one of the most common methods used to scale up improvement & change capability across organisations, yet we often fail to set it up for success. A recent article, drawing on teacher professional development & transfer-of-training research, argues TTT should always be based on an “offer-and-use” model: OFFER: what the programme provides—facilitator expertise, session design, practice opportunities, feedback, follow-up support & evaluation. USE: what participants do with those opportunities—what they notice, how they make sense of it, how much they engage, what they learn, & whether they apply it in real work. How to design TTT that works & sticks: 1. Design for real-world use: Clarify the practical outcome - what trainers should do differently in their next sessions & what that should improve for the organisation. Plan beyond the classroom with post-course support so people can apply learning. Space learning over time rather than delivering it in one intensive block, because spacing & follow-ups support sustained use. 2. Use strong facilitators: Select facilitators who know the topic & how adults learn, how groups work & how to give useful feedback. Ensure they teach “how to make this stick at work” (apply & sustain practices), not only “how to deliver a session.” 3. Make practice central: Build the programme around realistic rehearsal: deliver, get feedback, & practise again until skills become automatic. Use participants’ real scenarios (especially change situations) to strengthen transfer. Include safe practice for difficult moments (challenge, unexpected questions) & treat mistakes as learning. Build peer learning so participants learn with & from each other, not just the facilitator. 4. Prepare participants to succeed: Assess what participants already know & can do, then tailor the learning. Build confidence to use skills at work (confidence predicts application). Help each person create a simple, specific plan for when & how they will use the approaches in their next training sessions. 5. Ensure workplace transfer support: Enable quick application (opportunities to deliver training soon after the course), plus time & resources to do it well. Provide ongoing support (feedback, coaching, & encouragement) from leaders, peers &/or the wider organisation. 6. Evaluate what matters: Go beyond satisfaction scores - assess whether trainers changed their practice & whether this improved outcomes for learners & the organisation. How to design a workshop using the "One Outcome Per Hour" rule. Most spend days designing workshops. Tweaking slides. Rearranging activities. Agonising over timing. Then the workshop happens and half of it doesn't land. You don't need more time designing. You need a better framework. Here's the "One Outcome Per Hour" rule. It takes 45 minutes to design any workshop. From a 1-hour team session to a full-day offsite. Step 1: Define your outcomes (10 minutes) Ask yourself one question: "What will participants have created or decided by the end?" Not learned. Not discussed. Created or decided. → A 2-hour workshop gets 2 outcomes. Maximum. → A full-day gets 5-6. → A 1-hour session gets 1. Write each outcome as a sentence that starts with: "By the end of this section, participants will have..." → Not: "Understand team communication." → Instead: "By the end of this section, participants will have written a team communication agreement they'll follow for the next 30 days." If you can't finish that sentence with something tangible, you don't have an outcome. You have a theme. Step 2: Build backwards from each outcome (20 minutes) For each outcome, answer 3 questions: → What's the minimum they need to know to do the work? (This is your teaching. Keep it under 3 minutes per concept.) → What activity produces the outcome? (This is the bulk of the time. Templates, frameworks, group exercises.) → How will they share what they created? (Presentations, wall walks, pair shares.) That gives you 3 blocks per hour: 1. Brief input (5 minutes) 2. Working session (40 minutes) 3. Share back (10 minutes) That's your session plan for every hour. Step 3: Write your opening and closing (15 minutes) Opening (first 5 minutes of the workshop): → State the outcomes. 1 sentence each. → Set the rules. "You'll do 95% of the talking. I run the process." → No icebreakers. Time is valuable. Closing (last 10 minutes of the workshop): → Each participant states one commitment. → Assign accountability partners. → Set a check-in date within 14 days. No "any final thoughts?" No vague wrap-ups. The whole design on one page looks like this: Outcome 1 → Input (5 min) → Work (40 min) → Share (10 min) Outcome 2 → Input (5 min) → Work (40 min) → Share (10 min) Opening (5 min) at the start. Closing (10 min) at the end. That's a 2-hour workshop. Designed in 45 minutes. The reason this works: most workshop design time is wasted on stuff you don't need. When you force 1 outcome per hour, you cut unnecessary slides, filler activities, "nice to have" discussions. Are the interactions in your e-learning course about clicking, not learning? Try this 3-step method to fix it. You spend hours trying to design interactive e-learning—adding clicks, drag-and-drops, and hotspots. But learners rush through, and leadership barely notices. 𝘚𝘰𝘶𝘯𝘥 𝘧𝘢𝘮𝘪𝘭𝘪𝘢𝘳? Many instructional designers feel stuck; they don’t know how to create meaningful interactions instead of interactions that let people click. The key? 𝘚𝘵𝘳𝘢𝘵𝘦𝘨𝘺 𝘰𝘷𝘦𝘳 𝘥𝘦𝘤𝘰𝘳𝘢𝘵𝘪𝘰𝘯. Here’s a simple 3-step method to design interactions that truly enhance your e-learning courses: 1️⃣ 𝗦𝘁𝗮𝗿𝘁 𝘄𝗶𝘁𝗵 𝘁𝗵𝗲 𝗘𝗻𝗱 𝗶𝗻 𝗠𝗶𝗻𝗱 ✅ 𝗗𝗢: Before designing an interaction, ask yourself: *What should learners be able to do after this?* ❌ 𝗗𝗢𝗡’𝗧: Add interactions to make a course "look engaging." 📌 𝗤𝘂𝗶𝗰𝗸 𝗘𝘅𝗮𝗺𝗽𝗹𝗲: If you aim to teach customer service skills, don’t just add a drag-and-drop activity where employees match cybersecurity terms to definitions. Create a simulated phishing attack in which learners must identify suspicious emails, decide whether to open links, and take appropriate action to protect company data. 2️⃣ 𝗙𝗼𝗰𝘂𝘀 𝗼𝗻 𝗗𝗲𝗰𝗶𝘀𝗶𝗼𝗻-𝗠𝗮𝗸𝗶𝗻𝗴, 𝗡𝗼𝘁 𝗝𝘂𝘀𝘁 𝗖𝗹𝗶𝗰𝗸𝗶𝗻𝗴 ✅ 𝗗𝗼: Use interactions that make learners think, not just click. ❌ 𝗗𝗢𝗡’𝗧: Overuse simple interactions (like clicking hotspots) without real engagement. 📌 𝗤𝘂𝗶𝗰𝗸 𝗘𝘅𝗮𝗺𝗽𝗹𝗲: Instead of a basic hotspot where learners click on different parts of a customer service desk to "learn more," create a decision-based hotspot interaction. For example, learners see a busy retail counter with different customer scenarios. Based on urgency and priority, they must click on the right customer to assist first. 3️⃣ 𝗧𝗲𝘀𝘁, 𝗔𝗻𝗮𝗹𝘆𝘇𝗲, 𝗮𝗻𝗱 𝗜𝗺𝗽𝗿𝗼𝘃𝗲 ✅ 𝗗𝗢: Gather feedback and track learner performance. ❌ 𝗗𝗢𝗡’𝗧: Assume that an interaction is effective because it "looks fun." 📌 𝗤𝘂𝗶𝗰𝗸 𝗘𝘅𝗮𝗺𝗽𝗹𝗲: Check if learners are engaged or just rushing through. If they struggle with assessments, go back and refine the interaction—maybe it needs more explicit instructions, better feedback, or a stronger real-world connection. By following these steps, you’ll move beyond generic interactions and create learning experiences that help learners retain knowledge—while making your work stand out. Great training does not happen by chance. It happens by design. After years of conducting workshops across industries, I have realized something simple but powerful. People do not learn when you speak. They learn when they engage. The most memorable programs I have delivered, the ones people talk about months later, all had one thing in common. Participants did not sit and listen. They moved, reflected, discussed, practiced, and applied. Here are the seven training methods that consistently create the strongest learning experiences for teams: 1. Experiential Activities People learn best by doing. Simulations, team challenges, and real scenarios create instant connection with the concept. 2. Case Studies Real stories make learning real. When participants analyze situations they relate to, insights come naturally. 3. Role Plays This is where theory becomes skill. Whether it is feedback, negotiation, or communication, practice builds muscle memory. 4. Group Discussions People bring more wisdom than any slideshow ever can. Peer learning is one of the most underrated tools. 5. Games and Gamification Competition adds energy. Games break inhibitions and make even serious topics enjoyable. 6. Video Based Learning A thirty second clip can spark more reflection than ten slides. Videos trigger emotion and emotion drives change. 7. Reflection Tools Journaling, self assessments, feedback rounds. This is where participants internalize what they have learned and turn insight into action. A training session is not a presentation. “Make it harder—but in a good way.” We often chase smooth training experiences: flawless slides, perfectly timed modules, minimal friction. But according to Elizabeth Bjork & Robert Bjork, that’s exactly where we miss the boat. Their research argues that desirable difficulties—those thoughtfully introduced hurdles—boost long-term learning far more than comfortable ease. Key takeaways: • Learning ≠ Performance: Just because learners blaze through a module doesn’t mean they’ll remember it. • ‘Make it harder—but make it meaningful’: Spacing, interleaving, retrieval practice (yes—frequent testing) all work. • Don’t mistake familiarity for mastery: Rereading feels good. It doesn’t last. So what does this mean for us as designers and facilitators? Rethink your “easy wins” modules. Could you insert a quick retrieval task or surprise switch-up? Instead of big blocks of content, build short segments that force learners to pull information—not just consume it. Add variety—flip the order, change the format, ask a question instead of delivering a slide. Variety + retrieval = stronger memory. When we shift focus from “smooth experience” to “durable learning,” we flip the script. Training becomes less about immediate comfort and more about lasting impact.
