    Corporate training often feels like throwing seeds onto concrete. We mandate attendance, deliver information in a single format, and expect immediate growth. For neurodivergent professionals, standardized assessments rarely measure actual competency. They simply measure the ability to take a standardized test. Dr. Kirkpatrick developed a renowned model to evaluate training across four sequential levels: Reaction, Learning, Behavior, and Results. It is a brilliant clinical framework. But if we want it to work for a neurodiverse ecosystem, we must change how we measure growth at every level. Here are 10 neuro-inclusive ways to assess learning, mapped to the Kirkpatrick Model: 1/ Pre-Learning Reality: Live information dumps overwhelm working memory. Practice: Send reading materials 48 hours early so participants can process at their own pace. 2/ Advance Inquiry Reality: Spontaneous Q&A triggers anxiety and limits participation. Practice: Allow the team to submit questions anonymously before the live session. 3/ Regulation Pauses (Level 1) Reality: Long blocks of forced attention drain executive function. Practice: Mandate five minute biological processing breaks every 45 minutes to stretch, stim, or regulate. 4/ Multi Modal Anchors (Level 2) Reality: Auditory lectures fail visual and kinesthetic learners. Practice: Provide options. Let them watch a live demonstration, read a case study, or review a video. 5/ Structured Breakouts (Level 2) Reality: Unstructured group work creates heavy social ambiguity. Practice: Provide a strict, written rubric for peer roleplay so expectations are perfectly clear. 6/ Collaborative Polling (Level 2) Reality: Timed, silent quizzes spike cortisol and block recall. Practice: Use live polls or collaborative quizzes where small groups talk out answers before submitting. 7/ Flexible Demonstration (Level 2) Reality: Written tests do not equal practical mastery. Practice: Let employees choose to prove competency via a written summary, audio reflection, or practical demonstration. 8/ Implementation Maps (Level 3) Reality: Information without a plan quickly withers. Practice: Give participants time at the end to write down exactly how they plan to apply the new skill. 9/ Supervisor Support (Level 3) Reality: Managers often do not know how to support new habits. Practice: Provide supervisors with exact questions to check on the new skill without micromanaging. 10/ Reverse Cultivation (Level 4) Reality: We often train for skills the current environment does not support. Practice: Define the final organizational result first. Work backward to ensure the ecosystem allows that new behavior to survive. We must stop blaming the individual when the system is too rigid.     How Do We Know That Our Dental Students Are Competent and Ready to Perform Certain Procedures on Patients? Having been in dental education for over three decades, I frequently ask myself: “Is this dental student ready to prepare a crown for this patient?” or “Is this resident ready to perform a full-mouth rehabilitation?” These are critical questions that define the safety and quality of care our students provide. Systematically, we rely on competencies and assessments to evaluate whether a learner—whether a predoctoral student or a resident—is ready to perform specific patient care procedures. However, dentistry is not a one-size-fits-all discipline, and different procedures require different benchmarks for competency. For example: • A student learning crown preparation might require six to eight or more practice attempts on a typodont before demonstrating competency. • Intraoral scanning might require three to five attempts on live patients to become efficient. • Tooth polishing, a simpler procedure, may only require one or two practice sessions before competency is achieved. Thus, applying a uniform competency threshold across all procedures can be misleading. If a program uses a rigid numerical requirement (e.g., “X number of procedures = competency”), it risks shifting the focus away from true skill development and progression. Instead of promoting growth and refinement of skills, it creates a checkbox mentality where the learner and faculty may mistakenly assume that completing a fixed number of cases equates to readiness. The Case for Entrustable Professional Activities (EPA) A more effective way to assess readiness is through Entrustable Professional Activities (EPA)—a framework that evaluates a learner’s ability to independently perform a task based on real-world observation rather than just a predefined number of attempts. EPAs consider: • The context of the procedure • The student’s decision-making process • The complexity of the case • The supervising faculty’s confidence in the learner’s ability to perform the task safely and effectively This approach shifts the focus from just completing a requirement to demonstrating competency in a dynamic, patient-centered way. How Should We Implement This? 1. Define clear EPA guidelines for key procedures that align with patient safety and clinical complexity. 2. Encourage progressive assessment, allowing students to develop skills at their own pace while ensuring readiness at every stage. 3. Integrate faculty calibration so that evaluators consistently assess readiness and entrustability. 4. Use technology and data analytics to track skill progression beyond just a number of completed procedures.     Highlights from our workshop last week on getting to continuous performance calibration: Current way to measuring employee performance is flawed, and a barrier to regular on-going performance calibration: ❌ Low frequency (annual or bi-annual) ❌ General questions lead to subjectivity ❌ Lack of structure = qualitative assessemnts ❌ Calibration after cyclical reviews are laborious ❌ We aren't driving the behavior change we want ❌ Managers often aren't trained to assess effectively To get compounding impact from employee efforts, we need to calibrate against performance continuously. Continuous Calibration → A philosophy, set of processes and tools to define, measure, document and communicate performance feedback loops that drive both employee growth and company impact. We need: ✅ Clear role, level and outcome expectations ✅ Performance expectations documented and available ✅ Regular, structured feedback from managers to their reports (bi-weekly min) ✅ Short, on-going performance assessment loops (goals/competency-based) ✅ Transparent tracking of performance against goals ✅ Accountability from employees / managers (bottom-up) A big focus of our discussion was on how to leverage competency-matrixes as the fundamental structure of your performance and employee growth programs. We went through the exercise of giving feedback and a performance assessment to someone with general questions (i.e what did they do well and what should they improve) vs specific competencies defined by and relevant to the person's role as well as level (ie. what is your feedback and assessment of Roxanne on HR Acumen for an IC, level 4) The group shared their insights between the two approaches: Traditional, general approach: ⛔ Was harder to come up with examples ⛔ Was more likely to be positive, less constructive ⛔ Felt more generic and heavy (mental load) Competency-based approach: ✅ More aligned to helping employees grow ✅ Easier to provide concrete and relevant examples ✅ Wasn't as time consuming It makes a big difference for managers to be able to concretely assess and give feedback to their reports in a structured way vs open-ended and generic. Doing performance reviews in the context of competencies, defined by level is a fair, and kind approach to helping employees do their best work. This step prevents confusion and creates alignment. Skipping this step may end up with data overload and no direction. 𝗦𝘁𝗲𝗽 3: 𝗖𝗼𝗻𝗳𝗶𝗱𝗲𝗻𝘁𝗶𝗮𝗹 𝗖𝗼𝗹𝗹𝗲𝗰𝘁𝗶𝗼𝗻 - 𝗖𝗼𝗻𝗱𝘂𝗰𝘁 𝘁𝗵𝗲 𝗔𝘀𝘀𝗲𝘀𝘀𝗺𝗲𝗻𝘁 (Day 3) Data only works if people are honest.     Master the art of scorecards: here’s how to make hiring more data-driven Hiring based on gut feelings alone? That’s risky business. The key to smarter hiring is a well-designed scorecard—and here’s how to build one: 1. Identify key criteria Start by defining 4 essential competencies or skills for the role (e.g., business acumen, leadership, or communication). Be specific. For instance, “management” might refer to “team leadership” or “business oversight.” The more precise, the better. 2. Create targeted interview questions For each criterion, craft 2-3 questions that directly assess the skill or competency.
