Many people believe live trainings work better simply because people can talk to each other face‑to‑face, but that’s not the real reason. In reality, their effectiveness comes from something else entirely, they naturally follow a powerful learning rhythm. Great offline trainings follow one simple logic: action → reflection → understanding → application. This is Kolb’s Cycle. And it’s incredibly powerful. The problem? It was almost impossible to implement it in online learning. That’s why 90% of online courses look like “interactive lectures”: nice slides, videos, quizzes. But that’s content consumption, not transformation. And now - the unexpected twist. For the first time, online learning has caught up with offline experiences. Because AI removed the main barrier: it finally allows learners to get experience, reflection, and practice in a personalized way. Here’s how Kolb’s Cycle looks in modern learning design: 1️⃣ Concrete Experience — action Essence: the learner must do something, live through a situation, face a task — ideally experiencing difficulty or making a mistake that shows their current model doesn’t work. How online: role-based dialogue, scenario simulation. 2️⃣ Reflective Observation — reflection Essence: pause and think — what happened, what actions were taken, and why the result turned out this way. How online: interactive reflection prompts; AI coach provides feedback based on performance and the learner’s own reflections. 3️⃣ Abstract Conceptualisation — understanding Essence: form a new behavioural model — concepts, principles, algorithms that explain how to act more effectively. How online: short video lecture, model breakdown, interactive frameworks, checklists, interactive infographics. 4️⃣ Active Experimentation — application Essence: try the new model in a safe environment and observe the result. How online: AI-based simulation, situational exercise, case-solving with the new approach; AI coach supports and adjusts. The outcome? Online learning stops being “content” and becomes a behaviour tracker. A course becomes a training simulator, not a film. Kolb’s Cycle finally becomes real in digital learning. 🤔 How might you infuse more experiential elements into even the most standard Q&A session? This was my question to myself when wrapping up a facilitation course for a client that included a Q&A session. I wanted to be sure it complemented the other experiential sessions and was aligned with the positive adjectives of how participants had already described the course. First and foremost - here is my issue with Q&As: 👎 They are only focused on knowledge transfer, but not not memory retention (the brain does not absorb like a sponge, it catches what it experiences!) 👎 They tend to favor extroverts willing to ask their questions out loud 👎 Only a small handful of people get their questions answered and they may not be relevant for everyone who attends So, here is how I used elements from my typical #experiencedesign process to make even a one-directional Q&A more interactive and engaging: 1️⃣ ENGAGE FROM THE GET-GO How we start a meeting sets the tone, so I always want to engage everyone on arrival. I opted for music and a connecting question in the chat connected to why we were there - facilitation! 2️⃣ CONNECTION BEFORE CONTENT Yes, people were there to have their questions answered, but I wanted to bring in their own life experience having applied their new found facilitation skills into practice. We kicked off with breakout rooms in small groups to share their own experiences- what had worked well and what was still challenging. This helped drive the questions afterwards. 3️⃣ MAKE THE ENGAGEMENT EXPLICIT Even if it was a Q&A, I wanted to be clear about how THIS one would be run. I set up some guidelines and also gave everyone time to individually think and reflect what questions they wanted to ask. We took time with music playing for the chat to fill up. 4️⃣ COLLABORATIVE LEARNING IS MOST IMPACTFUL Yes, they were hoping to get my insights and answers, however I never want to discredit the wisdom and lived experience in the room. As we walked through the questions, I invited others to also share their top tips and answers. Peer to peer learning is so rich in this way! 5️⃣ CLOSING WITH ACTIONS AND NEVER QUESTIONS The worst way to end any meeting? "Are there any more questions?" Yes, even in a Q & A! Once all questions were answered, I wanted to land the journey by asking everyone to reflect on what new insights or ideas emerged for them from the session and especially what they will act upon and apply forward in their work. Ending with actions helps to close one learning cycle and drive forward future experiences when they put it to the test! The session received great reviews and it got me thinking - we could really apply these principles to most informational sessions that tend to put content before connection (and miss the mark). 🤔 What do you think? Over the last few years, I have noticed a clear shift. More organizations are asking for experiential learning. They may call it team building, simulations, outbound learning, or activity-led sessions. Different names, same intent. People are no longer satisfied with being told what good leadership, collaboration, or decision-making looks like. They want to experience it. At its core, experiential learning is about creating a space where people learn by doing and by observing themselves while doing it. In a simulation, people do not perform for an audience. They show up exactly as they do at work. How they respond to pressure. What they do when time is running out. How they behave when resources are limited. How they influence others when authority is unclear. These moments stay with them because they are personal. When someone later says, “That is exactly how I show up at work,” learning has landed where it matters. Not just in the mind, but in the body. This is how muscle memory is created. With reflection and reinforcement, that memory slowly turns into habit. Experiential learning works because it does not add more information. It creates awareness. But because they confuse motion with action. - Learners finish an interactive course—but can’t apply a single concept. - Employees earn certifications—but their performance stays the same. - Teams attend workshops—but nothing changes in how they work. Your beautifully designed courses might be keeping learners busy without moving them forward. Motion 🔄 vs. Action 🛠️ in Learning Design Motion is consuming information—watching videos, reading content, clicking through slides. Action is applying knowledge—practicing skills, making decisions, solving problems. Motion FEELS productive. Action IS productive. ❌ What doesn’t work: - Content-heavy modules with no real-world application - Knowledge checks that test memory, not mastery - Gamification that rewards progress, not proficiency - Beautiful interfaces that prioritize scrolling over doing ✅ What works instead: - Micro-challenges that force immediate application - Project-based assessments with real-world constraints - Deliberate practice with quick feedback loops - "Demo days" where learners publish/present their work 3 Common Motion Traps 🪤 1️⃣ The Endless Content Cycle Overloading learners with information but giving them no space to apply it. A 40-page module doesn’t drive change—practice does. 2️⃣ The Engagement Illusion Designing for clicks, badges, and completion rates instead of real skill-building. Just because learners show up doesn’t mean they’re growing. 3️⃣ The Passive Learning Trap Building "Netflix for learning" experiences that entertain but don’t transform. Learning feels good—but does it change behavior? What to Do Next? 💡 - Audit your learning experience. Calculate the ratio of consumption time vs. creation time for your learners. - If learners spend more than 50% consuming, redesign for action. Project to Try This Weekend: Create a Gamified eLearning Experience in Articulate Storyline 360 🎮 Gamification in elearning development is always exciting! Throughout my journey, I’ve had the chance to design and develop complex gamified learning experiences, projects that felt more like real games while driving strong learning outcomes. These required advanced skills, creative logic, and deep integration between Articulate Storyline and JavaScript. While many of these were created for clients and government education initiatives, I wanted to share the logic and structure I use in my gamification builds with our elearning and instructional design community. So, I’ve put together a sample game project, complete with source files and reusable JavaScript code, for you to explore and learn from. Amazing! This is the present and the future of learning experience creation. I now have a fully working system that automatically personalizes learning based on learner data, data from the business, and learner actions. The cafe scenario based learning experience I created is supposed to mimick logging into a fake Point of Sale System (POS) and launching training alongside the POS. I created a system on the back end that pulls in data on who the cafe lead is, their store, scans multiple stores reviews to pull the matching data on their specific store reviews, generates a scenario tailored just to them with OpenAI, and sends it straight into my scenario template. The learning experience they load on their screen updates almost instantly. This means no more manually creating learning experiences for different audiences. I can now automatically create a dynamic, data driven learning experience that adapts itself the second the learner enters the system. Now that this is working, the next steps are to limit the scenarios to pull only from data in a specific time period. If current data is missing, the system will fall back to other priorities like safety goals or incidents at nearby stores that could happen here. I also need to update the visuals so the images match whatever scenario is generated or remove them when they are not needed. This is the type of system I deeply care about building. It uses learning sciences, automation, and AI to create scalable experiences that support business needs. Here's something I've learned as an instructional designer - More interactivity doesn't necessarily equate to a more effective course... In the effort to create engaging content, it's easy to fall into the trap of equating busyness with learning. But let's be real - a course overloaded with clicks, games, and gimmicks might just be pretty packaging on a lackluster product. It may look fun, but if those elements don't align with the course's objectives, they're really just window-dressing. I'm a big believer in avoiding adding unnecessary fluff - words, images, sounds - that don't contribute to learning. These elements can increase cognitive load, leading to learner fatigue and diminished effectiveness. When considering interactive features like quizzes, simulations, or discussions, ask yourself: do they enhance the learning goals? Interactivity can be as simple and profound as fostering a community through discussion, promoting dynamic, peer-supported learning environments. So, here's the takeaway for all of us designing learning experiences... Align every element of your course with the intended learning outcomes. Evaluate the relevance and impact of interactivities. Resist the allure of interactivity for its own sake. Purposeful design is key. Are the interactions in your e-learning course about clicking, not learning? Try this 3-step method to fix it. You spend hours trying to design interactive e-learning—adding clicks, drag-and-drops, and hotspots. But learners rush through, and leadership barely notices. 𝘚𝘰𝘶𝘯𝘥 𝘧𝘢𝘮𝘪𝘭𝘪𝘢𝘳? Many instructional designers feel stuck; they don’t know how to create meaningful interactions instead of interactions that let people click. The key? 𝘚𝘵𝘳𝘢𝘵𝘦𝘨𝘺 𝘰𝘷𝘦𝘳 𝘥𝘦𝘤𝘰𝘳𝘢𝘵𝘪𝘰𝘯. Here’s a simple 3-step method to design interactions that truly enhance your e-learning courses: 1️⃣ 𝗦𝘁𝗮𝗿𝘁 𝘄𝗶𝘁𝗵 𝘁𝗵𝗲 𝗘𝗻𝗱 𝗶𝗻 𝗠𝗶𝗻𝗱 ✅ 𝗗𝗢: Before designing an interaction, ask yourself: *What should learners be able to do after this?* ❌ 𝗗𝗢𝗡’𝗧: Add interactions to make a course "look engaging." 📌 𝗤𝘂𝗶𝗰𝗸 𝗘𝘅𝗮𝗺𝗽𝗹𝗲: If you aim to teach customer service skills, don’t just add a drag-and-drop activity where employees match cybersecurity terms to definitions. Create a simulated phishing attack in which learners must identify suspicious emails, decide whether to open links, and take appropriate action to protect company data. 2️⃣ 𝗙𝗼𝗰𝘂𝘀 𝗼𝗻 𝗗𝗲𝗰𝗶𝘀𝗶𝗼𝗻-𝗠𝗮𝗸𝗶𝗻𝗴, 𝗡𝗼𝘁 𝗝𝘂𝘀𝘁 𝗖𝗹𝗶𝗰𝗸𝗶𝗻𝗴 ✅ 𝗗𝗼: Use interactions that make learners think, not just click. ❌ 𝗗𝗢𝗡’𝗧: Overuse simple interactions (like clicking hotspots) without real engagement. 📌 𝗤𝘂𝗶𝗰𝗸 𝗘𝘅𝗮𝗺𝗽𝗹𝗲: Instead of a basic hotspot where learners click on different parts of a customer service desk to "learn more," create a decision-based hotspot interaction. For example, learners see a busy retail counter with different customer scenarios. Based on urgency and priority, they must click on the right customer to assist first. 3️⃣ 𝗧𝗲𝘀𝘁, 𝗔𝗻𝗮𝗹𝘆𝘇𝗲, 𝗮𝗻𝗱 𝗜𝗺𝗽𝗿𝗼𝘃𝗲 ✅ 𝗗𝗢: Gather feedback and track learner performance. ❌ 𝗗𝗢𝗡’𝗧: Assume that an interaction is effective because it "looks fun." 📌 𝗤𝘂𝗶𝗰𝗸 𝗘𝘅𝗮𝗺𝗽𝗹𝗲: Check if learners are engaged or just rushing through. If they struggle with assessments, go back and refine the interaction—maybe it needs more explicit instructions, better feedback, or a stronger real-world connection. By following these steps, you’ll move beyond generic interactions and create learning experiences that help learners retain knowledge—while making your work stand out. Ever watch your learners' engagement gradually fade in a digital experience, despite compelling content? It’s a common frustration, but often the solution lies in a fundamental human need: a true sense of control. That feeling hit me yesterday on a long bike ride around the island I live on, gazing across the bay at San Francisco in the distance. That expansive view, with its implied freedom to choose any path towards that distant goal, powerfully mirrors the allure of well-designed exploratory experiences. It’s this spirit of exploration and self-directed discovery that games like the recent Zelda titles capture so brilliantly. As I explored in a previous article for UX of EdTech on how games create deep flow (link in comments), a key is empowering users: "Instead of the game dictating where you go and what you do, it offers a vast, interactive world and the tools to explore it freely... empower[ing] you to define your own goals, experiment with solutions, and ultimately control your own adventure." This principle is deeply rooted in motivational psychology. Self-Determination Theory, for instance, highlights that fostering a sense of autonomy (or control) is critical for intrinsic motivation and deep engagement. When individuals feel they have meaningful choices and can direct their own path, their persistence and mastery skyrocket. For EdTech and learning platforms, this means designing experiences that provide learners with genuine options to exercise autonomy – perhaps through choices in learning methods, tools, resources, or allowing them to set their own pace and goals.
